* number of fighters they train (more fighters makes their job more interesting).
* how long they have been at your gym (they get bored after a while).

A coach can increase in skill by training fighters. As his coaching ability increases, so will his wage expectation, though you can still pay him less than you'd have to pay a coach if you hired them directly at that higher ability.
